Malaysia Airlines - KLM Signs Memorandum Of Understanding

Shanghai, 22 December 2010: Malaysia Airlines and KLM are set to investigate closer links with each other, following the signing of a Memorandum of Understanding (MoU) in Shanghai today.

As a natural extension of the current and successful relationship which has been in place for the past 11 years, this collaboration marks an important milestone for the two national airlines and will pave way for potential closer co-operation between the airlines. The benefits include greater connectivity, better schedules and more choices for customers.

The document was signed by Malaysia Airlines Managing Director/CEO, Tengku Dato’ Sri Azmil Zahruddin and KLM’s Chief Executive, Peter Hartman.

This is not the first time I read that Malaysia Airlines ["MAS"] courted other airlines for strategic partnership. First, I heard potential marriage between MAS and Qantas but this time around with KLM.

In the height of increase competition from low cost airlines and other full carrier airlines, it is only a natural progression for legacy airlines such as MAS to think outside the box . For example ; while it is claimed that low cost carrier such as Air Asia and full service carrier such as MAS serve different market segments, in actual fact both are competing for the "same fishes in the same ocean" especially in leisure segment of customers. However, due to economic crisis the business segments of full carrier airlines are slowly losing customers to low cost airlines in the name of cost optimization and cost savings.  

Leisure market segment is very sensitive to price. Studies have shown that this market segment would go for the lowest possible price to the extent they are willing to purchase another ticket should they could travel don the day due to some challenges. However, they will only shift to full carrier , if the price is right i.e. less than low cost carriers during the time of booking. It boils down to the cost benefit analysis.

Meanwhile, business segment is time sensitive as time is of an essence i.e. must be at the destinations timely.

I shall discuss of what I think about the propose marriage and few points that I can think off to make the marriage materialize and long lasting marriage in Part 2.

Part2:My Vu - Do I Believe in Performance Management System?

SAP BusinessObjects Sustainability Performance...Image by Tom Raftery via FlickrThose who have read Part 1 of my entry might conclude that I am such a loser, sulker and sour graper bunch of persons for blaming others for what I believe the cause for "unfairness" in the performance management system. Let me be clear,on contrary that I am not and my professional records can attest to my claim. 

Let me reiterate my intention of writing this entry on the subject is to highlight how could one have a better executed performance management system [ which I have faith in it, I have conviction and implemented what I believe] so it will not merely good on concept papers as my passion is to see human capital development and creating a superior performance organization as part of the competitive advantage.

From my professional experience, in the end of the appraisal period people believe that he [ he and she will be used interchangeably throughout ] is a performer. None of any rational person will claim that he is non-performer, even though throughout the year the "formed perception" by management through daily works that the person do not perform as expected. But this perception and opinion, will only be communicated throughout only during  mid-year and year end performance review. This is the core issue about performance management, that the essence, components and objectives of the system are not adequately communicated to the staff on timely manner. This is my second point that I am going to write i.e.

2. The essence and truth of performance management is only HALF TOLD, if ever ;

From my professional experiences, lack of understanding of the noble objectives of the system, is the core issue that lead to people to believe that they are the "victims" of the system, resulting people not believing the system and worst, the management. Often, the staff was told that the " following are your objectives and performance target ", discussion was held and agreement reached. The staff and management often simply to ignorance to communicate, that in the end of the day it is not all about hard performance target, but how he achieves the target. The performance management system is all about WHOLESOMENESS of an individual especially in the performance management system where RANKINGS system plays a critical roles to determine the FINAL RATINGS of the staff.

More often than not, this is not discussed with the staff and if ever discuss will be half told. So, it boils down to the person's self disciplines, attitude, behavior, persona, relationship building, cultural sensitivities, communication skills, planning skills -and this skills shall be clearly demonstrated in achieving the performance target. Sadly, this part was either totally ignored or minimally address during the discussion.  

When one talk about wholesomeness, often people will say it is all about how close your relationship with your boss. How good you sell yourself to your boss and the manager, and as a manager how well you know your staff i.e. the in and the out of the staff performance during the year. There are truths in it, but the manager has to play balancing act and be rational and objectives about the system to avoid create "perception" among the staff that favoritism is wildly practices, which will send the message the death of the performance management system. In the end, the appraisers have to act professional, independent, objective and be seen as professional, independent and objective.

In my view, WHOLESOMENESS shall be measured in the following orders ;

1. Hard target- how well and good the staff achieve the target ;

2. How well the staff demonstrated the competencies to achieve the targets;
3. How well the staff demonstrated the leadership skills ;

and not the other way round, and this have to be clearly communicated and agreed with the staff including the training plan to address any gaps identified to help the staff to achieve all the components of the wholesomeness of the staff and any indications of non performance have to be addressed not be ignored in timely manner. Wholesomeness concept have to be fully told, and not half way done.

In the end of her speech, the audience clapped their hands, but was the significant of clapping their hands when back in their mind, it was just a speech of 13 years girl ? So, does this reflect what the father of this your lady told her " You are what you do, and not what you say ", and I have always been telling and reminding myself that words are cheap .

Part 1 -MyVu: Do I Believe in Performance Management System ?

This what I read from Chartered Institute of Management Accountant, UK about Performance Target ;

"Performance targets will not serve as an effective management process unless managers make certain that their targets are:

1. clearly defined and communicated so everyone understands them;
2. neither too high nor too low;
3. allocated appropriately across individuals and teams;
4. consistent with each other, with the company’s economic and competitive environment and with business strategy;
5. based on rigorous data analysis that takes into consideration more than just past performance;
6. periodically reviewed;
7.owned’ and accepted by the individuals that have to attain them;
8. followed by a specific action plan;


I have been in and out of the Performance Management System for the past 12 years. I must admit that the system has evolved since then,  not so much of the essence or the substance of the system though, but rather the forms of the system. If you ask me how is it been in the system for past 12 years ? My reply will be as simple as " The system is as good as the people ". If you read the literature about the system, reading reports from the consultant or being briefed by the owner of the system [ in this case HR], it all lead to one i.e. to create a superior performing organization. It is all rosy and nice and soothing to our ears that the system is developed with the people development in mind. However, that is all truth in theory, but naked lie in the reality [ you may say I am in such a sulk mode] , but given a choice and opportunity, I would have done it differently of which I shall share with all my readers towards the end of this blogging series.

Let me relate my experience been in the system in support group. I am not be able to relate the core business group, as I have never been in any calibrations involving the other groups. When I mentioned support group, I make reference to Finance, Supply, HR, Legal, HSE, Planning  and Public Affairs. Just for clarity, in any organization set up, there are always "core business functions" and "support  functions" depending on the nature of the business of the organization. In organizations that I have worked before support functions refers to those mentioned earlier. 

In my observation, support functions always struggle to come out with a very concrete performance target and very often the performance target disconnects or off tangent from the company core business target i.e. lack of item "No. 4" as above. It is very subjective and vague. The deliberations always ended up ugly with lots and tonnes of dissatisfaction and grouses among the staff, especially who felt they are not being treated fairly and equally. They perceive , from the day the objectives and performance target is set up, they already know who will be rated and get what . 

Why factors that contribute to such a disappointment in the system ?
No. 1 - The people. 

The system is as good as the people. People is the core of the system. If the people "half heartedly believe in the system", it will result in many setback, defects during the implementation and it will be far more than perfect. It is lacking in components "No. 1 "," No. 7" and "No.8" so to speak. In this instance, I do not pointing into the system, but would rather point at the people - from the top management till the lowest rank in the organization. To make the situation worse, often people with power do take advantage of the system and find the loopholes in the system to benefits "certain group of quarters". This is especially so, when the organization really make a real distinctions between high performers and non-performers in terms of financial rewards. As a result of that , the objective and performance targets has become very academic for the sake of getting the system implemented.

A case worthy to mention and share that I know. 

Mr. A joined Company ABC in April 2009 as an analyst in support function. The performance management cycle ran from January-December 2009. The fact that Mr. A joined the organization before September 2009, Mr. A would be evaluated based on performance management cycle that was currently running. In June 2009, he sat down and agreed with his management on his performance target for the next 6 months based on  tool use by his company " Balance Scorecard" in setting up the performance target and objectives . 

Let us do the checklist based on the above criteria(s) ;

1. clearly defined and communicated so everyone understands them; YES
2. neither too high nor too low; YES
3. allocated appropriately across individuals and teams; YES
4. consistent with each other, with the company’s economic and competitive environment and with business strategy; UNCERTAIN
5. based on rigorous data analysis that takes into consideration more than just past performance; UNCERTAIN
6. periodically reviewed; YES
7.owned’ and accepted by the individuals that have to attain them; YES
8. followed by a specific action plan; YES

Mr. A delivered all the tasks assigned to him, superbly. Within 6 months, Mr. A became the key player in the accomplishment of his department objectives. In other words, if the management had asked him to run, Mr A responded with " how fast ?" If the management had asked him to jump, Mr. A responded with "how high ?" However, during the year there was a minor reorganization exercise took place and yet Mr. A performance target was no reviewed and amended accordingly, in line with the organizational change. During the performance evaluation cycle, after various calibration meetings Mr A final rating was just meeting the expectation of the company. Even though, on paper he had exceeded all this objectives very well still if compared with Mr. A peers, Mr A was rated as meet the requirement. Mr A asked the management on the reasons of the rating as he would like to improve it further, but the only explanation given to him, that Mr A was a new staff who had been with the company of less the 8 months.
Mr. A argued that the essence and spirit of the performance management system of the company is not based on seniority, but rather based on his performance during the period under review, the answer given to him still hold true, it it was based on "ranking system." Mr. A was new and the calibrators from other department did not or know little about you, so that have affected somehow your ranking. 

Mr A further asked for clarifications on how could one rank the staff with different objectives and performance target as a result of the reorganization exercise [ i.e. not comparing like-to-like or comparing apple -to-orange] . The answer that he got, it is based on quota system ! The % quota for excellent and very good have been met this year, and unfortunately Mr. A was part of the quota and those ranked above Mr. A did good job too and they are seniors in the organization.

So, do you think that ;

1. Mr. A was fairly being assessed ? Why ?
2. What psychological impact and perception that Mr. A would have in the system ?
3. As a result of this, what would be Mr. A strategy for the next performance appraisal ?
4. Do you think the system will change in the next performance cycle, given Mr A maintain its superb performance ?
5. What have gone wrong ?

MyVu -Simple things Matters

RubbishImage via WikipediaIt was a public holiday here but the office works were calling me to finish them off, because I am anticipating  a busy week ahead of me, as I am a worker cum delegate for my boss while he is away from office, for a week. Normally, weekend is the time when I spent most of my time inside my cosy little apartment, where I fine solace and peace and the best place to pamper myself. You can call me homie type or whatever, but there is no place like home.

The lady cleaner who is supposed to clean my unit could not make it today, saying that she is busy the whole week with other engagement. Not clear whether she is now taking more jobs and could not cope, but today her situation was a real blessed for myself. Why did I say so ? I ended up cleaning up my apartment. It has been a while since the last time I did what I did today. Cleaning up the kitchen, the dining table and the bathroom were real challenging. Not to mention, ironing activities are still not being done yet, but here I am blogging. While doing those cleaning jobs, I realized that it is indeed not  an easy task. Scrubbing the stains, throwing away the rubbish and garbage, cleaning the sinks and dishes. The good thing, it was a physical exercise for me and was sweating like hell. All this while I paid $ 10 per hour to her, and she normally took around 3 hours to complete the cleaning activities which I pay $ 30 including the taxi fares.

From today's experience, it gives me a sense of more understanding that simple stuff like cleaning is not simple for me. These cleaners work hard to ensure the place are clean from all the garbage and rubbish, come what it may , shine or rain they work hard to ensure that. Unfortunately, some people which I call "litter bugs" do always think that the rubbish are there to keep those cleaners working and have jobs. It is like those cleaners owe those litter bugs their earnings. Look around us what a clean place would have become once the festivals or celebrations ends. It is a real mess, right ? Everywhere in the world, no exception. Rubbish are thrown everywhere and anywhere by the litter bugs. Imagine, the cost of doing this cleaning the streets and festivals areas that municipality would have saved if all the rubbish are collected at dedicated garbage collections. Instead of hiring 100 cleaners, perhaps only 1/10 is required. Ironically, while the municipality and city council have to work round the clock incurring additional and unnecessary cost,  those litter bugs are having the slumber dreams and deep sleep after the celebrations, organized by the city council for them with tax payer money, including litter bugs' tax money as well when the money spent on cleaning activities can be used for other value adding purposes. 

Having said that, charity begins at home and parents shall show the children examples that it is the children and every responsible citizens to keep the city clean after the celebrations,and throw away the rubbish in its proper place. If not, they have to keep the rubbish till they reach home or until the proper dustbins are found on the way home. If all responsible citizens have this kind of mindset and demonstrate the correct behavior towards the environment and respect others [ cleaners], the problem of a ugly sight of rubbish and dirty places after celebrations shall not occur. An exercise like what I did today, once in a while will make them appreciate how hard it is to become cleaners. How difficult it can be ? Isn't that simple and simple and little things matter? or perhaps cleaning dirty street shall be part of community services for those litter bugs?

Ethics, also known as moral philosophy is a branch of philosophy that addresses questions about morality—that is, concepts such as good and evil, right and wrong, virtue and vice, justice, etc.

Major branches of ethics include:
  • Meta-ethics, about the theoretical meaning and reference of moral propositions and how their truth-values (if any) may be determined;
  • Normative ethics, about the practical means of determining a moral course of action;
  • Applied ethics, about how moral outcomes can be achieved in specific situations;
  • Moral psychology, about how moral capacity or moral agency develops and what its nature is; and
  • Descriptive ethics, about what moral values people actually abide by.
Within each of these branches are many different schools of thought and still further sub-fields of study.

and etc. It is a very complicated subject, as it a lot of things which may influence one's definition of ethics such as cultural, social, environment, past experiences and history.

Why the topics about ethics come to attention, off late especially during the economic crisis ? Have people lose their ethical behavior when it comes to business dealings and transactions resulted in the economic catastrophe in Europe and USA ? Is it a sign the failure of capitalism system which is driven by the notion of " maximization of profit at all cost ? " Will alternative system like Communism economy works ? How about Islamic economic system, will it work ? I remembered very well, during the 1997/1998 Asian economic crisis, the prescription given was to de-nationalized the banking system and state corporations, yet the prescriptions for the Europeans and USA crisis, that it is recognized the need for the banking system to be nationalized to a certain extent. It is like the same fever with different prescriptions. In this respect, Malaysia did take different prescriptions which I believe works just fine to weather the crisis.

However, I do agree that regardless of what systems that we are coming out as an alternatives, ETHICS shall be the core or pillars of  system. What it means, the system shall promote justice and equity, strike balance between public interest and individual interest and being prudent, not being excessive in spending and balance between physical and spiritual development of the nations, in accordance in once's belief, cultural background, experiences and values. This subject of ethics shall be nurtured at home and part of the educational institutions curriculum.

I remember well, during one of my course of the Introduction of Islamic Economics, Professor Aslam once told us that ;

" Should one see a tree as a tree, it is when all the problem begins "  

Simple example, but one should think deeper and beyond the example, and understand the underlying messages.

Interconnected base on mutual interest

The Future of The Content and Media Industries. New Business Models and Opportunities-Gerd Leonhard.

The speaker began his presentation by sharing with audiences of one quote " If Henry Ford had asked people what they wanted, they would have said " faster horses"". Instead, Henry Ford produced cars. The take from this quote is for each and everyone of us to think beyond the visible and adopting the strategy to be always one step or few steps ahead of competitors. Media and social media are indeed  huge industries, as companies spent billion of dollars in advertisement and marketing their products to the masses. Gone those days of conventional branding through traditional medias like TV and and Radio, as studies show more and more people are connected be it wireless or wired connection via broadband. The speaker said that the data from this social medias is a "new oil". Look at Facebook, Google, Skype and companies alike, that the "free" services they provide actually generate billion of dollars in return.

The new business model will be based on co-operations among the players to complete jigsaw puzzle based on mutual interest among ;

1. Content maker
2. Advertising
3. Device Maker
4. Telecom

Expect the future, more bundling services to be a norm business model as customers would love to have the feeling of  " feel like free", " freemium" and "pay with attention" and they would demand more out of the services, as the social medias and internet have given them empowerment to pick and choose the services they would want to pay. So, to the question whether the new medias promote piracy, and piracy = market failure ? The speaker quoted a quotation by Kelly ; " sell something that can't be copied " . MTV take ages to build up the company to be the leader in providing quality entertainment, only to be taken over by YouTube within few years. Look at Disney, Universal Studio, Microsoft and etc.where are they now ?

So, how long a business will stay in the market and be a market leader ? Studies showed it becomes shorter and shorter with the advance of technology and connection, so the only way to go is to change and change is the only constant. Refusal to change and adapt = deadly as today's world is all about " connecting the cloud and the crowd". The world has become so connected and networked based on mutual interest.

In the end, the future will be ;

1. Open
2. Mobile
3.Connected
4.Collaborative
5. Cross-media
6. Interdependent.

Oh yeah, forgot to mention that it is predicted that newspaper, magazine business will be a history or something in the museum in 2029 in Malaysia and few other countries, and by 2017 in the case of USA and Europe.

The speaker also mentioned that to succeed, one needs to give up control, however as part of corporate social responsibilities, social obligations, ethical commitment Facebook and other social medias companies alike shall to give back some level of privacy control to the users. It is the users right to ask back in return for willingness to be opened and give out something to the social medias.

One question asked by the attendee, that while on-line, e-book and this social media do save the environment in one way [ thought the production of the devices and gadget do cause other environmental issue] we still need to use electricity to operate the gadgets and devices. OK, at first I thought it is irrelevant question for the speaker to answer that, but come to think about it , I did have issue with my iphone and computer, where the battery life  "sucks" and I have to recharge over and over again. One of the feature for iphone4 is the improvised and longer battery life. So, the solution is for one to be innovative and think beyond the obvious.
So, let me practice to think beyond the obvious. One of the solution and answer that I can think of, for shorter battery life and higher electricity consumption is for my iphone or computer to be environmentally friendly, in such a way to leverage on the abundance of sun and solar energy. So, in case my iphone or computer runs out of battery, I can just put the gadget under the sun, and the battery will be recharged, or if I surf under the sun or certain degree, the battery will be recharged automatically.

How about that ? I do not have the answer myself :)

Last but not least, congratulations to ictQatar for organizing such event, and as customer , I "demand" for ictQatar to have similar or greater events in the near future for the benefit of the people and country like Qatar who recently won the right the host 2022 World Cup, which it will accelerate the IT related infrastructure development and spice up the media and social media industry in accordance to local's own understanding, values, cultures and norms. Oh yeah, did I mention it is free event, and the food and reception good ?

Russia for 2018 and Qatar for 2022

" Football is a game that teaches the players not only about winning, but about losing too. It is a game about disciplines, winning combating game yet with fair play in mind ". 

Fair statement, but I still love fast games like Basketball and Hockey :)

To all Russians, Congratulations from me for the right to host the 2018, and to all Qataris, Mabrouk ~

The winner for 2018 is.....2022 World Cup is.......?

FIFA World Cup TrophyImage by warrenski via FlickrBeing the most watch sport by people on earth and a " religion" to some, the decision who will be the next hosts for the year 2018 and 2022 is something that has created buzz especially to the bidding nations. Not to mention, the potential benefits it brings to the nation politically, economically and socially both pre and post events, the moment of truth is just too good to be ignored.

Just to recap, the candidates for 2018 are ;

1. England
2. Spain-Portugal
3. Belgium-Netherlands
4. Russia



and as for 2022 :

1. USA
2. Qatar
3. Japan
4. South Korea
5. Australia

So, who will be the winner ? Wish I have a magic crystal ball , but my " mirror mirror " on the wall have whispered me ;

2018- Portugal-Spain or Belgium -Netherlands
2022- USA or Australia

Even though, it still does not make sense for me still, for 20 fine gentlemen chasing one round ball, I still wait the moment of truth with much anticipation !!!

Sahabat Selamanya....Friends Forever

  

This music video and the song caught my attention instantly, as I view it not merely just another music but a quality product that was produced with a far sighted and strategic view -politically, economically and socially. 

Well, I am not a politician or social activist but just an ordinary Joe on the street who see a great potential if both Malaysians and Indonesians be able to put aside the differences , and focus more on similarities for the benefit of the people- Malaysians and Indonesians. It requires a strong will by all every single individuals from both countries. I must admit, it is a gigantic tasks ahead and it must start from the very beginning, at young ages.

Perhaps, a more frequent, sustainable and value adding exchange programs between students starting from primary schools both in Malaysia and Indonesia [ both in rural and urban areas] would be a great first step, in my view. With intra-regions traveling between both countries are so much affordable lead by Air Asia my view no reason for this not to happen, and ordinary Malaysians like me shall welcome the idea :)
